Abstract

This study examines the influence of Ethical Leadership, Organizational Justice, Internal Communication, and Team Cohesion on Organizational Citizenship Behavior (OCB) through Organizational Trust and Affective Organizational Commitment as mediating variables. OCB is an important aspect of modern organizational behavior as it reflects employees’ voluntary contributions beyond formal job requirements. The research adopts a quantitative explanatory approach, with data collected through questionnaires distributed to employees in the selected organization. The analysis was conducted using SPSS to test the proposed hypotheses and examine the relationships among variables.

 

The findings reveal that Organizational Justice and Team Cohesion have significant positive effects on employee behavior, while Ethical Leadership and Internal Communication do not show a direct significant influence on OCB. Furthermore, Organizational Trust and Affective Organizational Commitment play important mediating roles in strengthening the relationship between the antecedent variables and OCB. This study contributes to the development of OCB literature by integrating multiple antecedents and dual mediating variables in a comprehensive model. The results provide practical implications for organizations in enhancing fairness, teamwork, trust, and emotional commitment to promote higher levels of Organizational Citizenship Behavior
